Why Female American Leaders Are Turning to Leadership Coaching to Break Through Persistent Career Barriers

Why Female American Leaders Are Turning to Leadership Coaching to Break Through Persistent Career Barriers

For example, a director seeking a vice president position may discover that technical performance is no longer the only factor affecting advancement. She may need stronger visibility with the executive team, experience managing across departments, or a sponsor who will recommend her when she is not in the room. A coach can help her identify those gaps and turn them into measurable development goals.

Building influence without losing authenticity

Many female leaders do not need to become louder or imitate a stereotypical leadership style. They need to understand how their communication is being received and learn how to make their value visible in a way that feels genuine.

Coaching can help with practical skills such as:

  • Presenting recommendations with confidence and concise business evidence.
  • Speaking up strategically in meetings.
  • Negotiating compensation, scope, and resources.
  • Setting boundaries without damaging relationships.
  • Giving difficult feedback clearly and respectfully.
  • Delegating work instead of absorbing every responsibility.
  • Building relationships with decision-makers and potential sponsors.

These skills are especially important in workplaces where informal networks influence who receives opportunities.

Sponsorship matters as much as confidence

Confidence is often discussed as though it is the main barrier facing women. In reality, confidence alone cannot compensate for limited access to influential advocates. The 2025 Women in the Workplace findings reported that only 31% of entry-level women had a sponsor, compared with 45% of men at the same level.

A coach cannot act as a sponsor within a company, but can help a client understand the difference between mentoring, networking, and sponsorship. Coaching can also help her identify potential advocates, build stronger professional relationships, and make clear requests for introductions, assignments, and advancement support.

A tool, not a substitute for systemic change

It is important not to place the entire responsibility for workplace inequality on women. Organizations must also examine promotion criteria, pay practices, performance reviews, flexibility policies, and access to leadership development. Research on women’s leadership programs notes that evidence of organizational impact remains mixed, particularly when individual development is not accompanied by broader institutional change.

The strongest approach combines individual coaching with accountable workplace practices. Leaders need personal tools to navigate complex environments, while employers need systems that make advancement fairer and more transparent.
